Abstract

Abstract:
This study aims to examine the influence of work environment, job security, and work-family conflict on the performance of Millennial and Gen Z employees, with employee engagement as a mediating variable. This study uses a quantitative descriptive method with data collection through a Google Form questionnaire targeted to employees aged 18-43 years at PT XY. A total of 112 samples were collected through purposive sampling method, and the data were analyzed using partial least square structural equation modeling (PLS-SEM) technique through Smart-PLS 4. The results showed that work environment, job security, and work-family conflict have a significant effect on employee engagement and employee performance. Employee engagement is shown a positive effect on performance and is able to mediate the relationship between the independent variables and performance. This study provides an originality by using employee engagement as a mediating variable that completes previous research gaps and focuses on the Millennial and Gen Z generations and also contributes to the development of Job Demands-Resources (JD-R) and employee engagement theory. This study confirms that job resources such as work environment and job security enhance engagement and performance, while family work conflict as a job demand inhibits both. By measuring attachment through emotional, cognitive, behavioral, and organizational dimensions, this study provides empirical evidence for the important mediating role of engagement in improving young people's performance in the workforce.

Abstrak:
Penelitian ini bertujuan menyelidiki pengaruh lingkungan kerja, keamanan pekerjaan, dan konflik kerja keluarga terhadap kinerja karyawan Milenial dan Gen Z, dengan keterikatan pekerja sebagai variabel mediasi. Penelitian ini menggunakan metode deskriptif kuantitatif dengan pengumpulan data melalui kuesioner Google Form yang ditujukan kepada karyawan berusia 18-43 tahun di PT. XY. Sebanyak 112 sampel dikumpulkan melalui metode purposive sampling, dan data dianalisis menggunakan teknik partial least square Structural equation modeling (PLS-SEM) melalui Smart-PLS 4.0. Hasil penelitian menunjukkan bahwa lingkungan kerja, keamanan pekerjaan, dan konflik kerja keluarga berpengaruh signifikan terhadap keterikatan pekerja dan kinerja karyawan. Keterikatan pekerja juga terbukti berpengaruh positif terhadap kinerja serta mampu memediasi hubungan antara variabel independen dengan kinerja.Penelitian ini menghadirkan pembaruan dengan pengunaan keterikatan pekerja sebagai variabel mediasi yang melengkapi gap penelitian sebelumnya dan fokus pada generasi Milenial dan Gen Z serta memberikan kontribusi pada pengembangan teori Job Demands-Resources (JD-R) dan Employee Engagement. Penelitian ini menegaskan bahwa job resources seperti lingkungan kerja dan keamanan pekerjaan meningkatkan keterikatan dan kinerja, sementara konflik kerja keluarga sebagai job demand menghambat keduanya. Dengan mengukur keterikatan pekerja melalui dimensi emosional, kognitif, perilaku, dan organisasi, penelitian ini memberikan bukti empiris atas pentingnya peran mediasi keterikatan pekerja dalam meningkatkan kinerja generasi muda di dunia kerja.
